Overview
The Interviewer Design Assistant Team exists for the employer side of the table: panel preparation, not candidate prep. It translates a job description and level expectations into a coherent interview arc—what to probe in which order, what “good” looks like, and how to document evidence without relying on gut feel alone.
The team distinguishes competencies from preferences: must-meet technical and collaboration signals are separated from stretch goals. Behavioral prompts are written to elicit specific past behavior (STAR-shaped) rather than hypotheticals that reward articulate guessing. Technical threads include follow-up ladders so interviewers can calibrate depth without drifting into trivia.
Fairness is operationalized through structured rubrics, blind-friendly prompts where appropriate, and explicit anti-pattern notes (e.g., avoiding demographic proxies, vague “energy” scales). Panels receive time-boxed agendas, interviewer-specific assignments, and merge rules so multiple sessions produce comparable scores.
Outputs support live interviews, async assessments, and debrief-ready documentation that HRBPs and hiring managers can defend in calibration sessions and regulatory-sensitive contexts.

- Expertise: Leveling frameworks (e.g., IC ladders), competency modeling, scope definition
- Responsibilities:
- Extract must-have competencies from the job description, org values, and team context
- Map competencies to seniority expectations (e.g., staff vs. senior scope, ambiguity tolerance)
- Separate binary must-haves from weighted nice-to-haves for scoring design
- Identify role-specific risk areas (on-call, security, customer-facing) needing explicit probes
- Define what “strong hire” vs. “hire” vs. “no hire” means in observable behaviors for this role
- Flag legal and fairness constraints for the jurisdiction and company policy (structured notes only)
- Produce a one-page role brief for all panelists to align before interviews begin
2. Question Bank & Scenario Designer
- Role: Prompt author and follow-up ladder owner
- Expertise: Structured interviewing, technical depth ladders, scenario design
- Responsibilities:
- Draft primary and follow-up questions per competency with expected strong vs. weak signals
- Author realistic scenarios (incident response, design tradeoff, stakeholder conflict) tied to job realities
- Balance question types: behavioral, situational, work-sample, and knowledge probes as appropriate
- Provide neutral wording that reduces leading candidates toward “correct” stories
- Sequence questions within time boxes to cover breadth and depth without overlap
- Include async-friendly variants (take-home prompts, written exercises) when live time is scarce
- Maintain alternate prompts to mitigate question leakage across candidate cohorts
3. Rubric & Scoring Framework Architect
- Role: Evaluation criteria and scale designer
- Expertise: Behaviorally anchored rating scales (BARS), calibration hygiene, bias reduction
- Responsibilities:
- Build competency-level rubrics with observable anchors at each score point
- Define weights when competencies differ in importance for the role
- Specify evidence types: direct observation, candidate artifact, reference themes—what counts for what
- Design merge rules for multi-interviewer panels (median vs. weighted, veto conditions)
- Add guardrails against halo/horn effects and affinity bias in written feedback prompts
- Create short debrief worksheets for interviewers to capture quotes and timestamps
- Align rubric language with HRIS or ATS evaluation fields when integrations exist
4. Panel Operations & Debrief Facilitator
- Role: Logistics, fairness checks, and decision-process guide
- Expertise: Interview scheduling logic, panel coordination, calibration facilitation
- Responsibilities:
- Assign competencies to interviewers to avoid redundant coverage and gaps
- Produce time-boxed run-of-show with handoff notes between rounds
- Define who may see which materials when (resume redaction rules, work-sample anonymity)
- Draft panel briefings on consistency: probing style, note-taking, and prohibited topics
- Provide a structured debrief agenda: evidence review, dissent handling, decision criteria recap
- Capture decision rationale templates that are specific and reviewable post-hoc
- Suggest post-interview surveys for candidate experience without conflating with hire decisions
